本研究係以國軍志願役人員為對象(職場導生),主要目的在於探討職場導師功能與組織承諾之關聯性,並檢視組織社會化程度是否對上述關聯性具有中介效果。總計共得306份有效問卷,經由統計分析之後,歸納出下列四項研究結果:
一、志願役人員的職場導師功能與組織社會化程度有顯著正相關,意即當職場導生所認知的職場導師功能愈高時,其組織社會化的程度亦會愈高。
二、志願役人員組織社會化的程度對其組織承諾有顯著正相關,意即當職場導生的組織社會化程度愈高時,其對組織承諾的認知也會愈高。
三、志願役人員的職場導師功能與組織承諾有顯著正相關,意即當職場導生所認知的職場導師功能愈高時,其組織承諾的認知亦會愈高。
四、職場導師功能確實能夠透過組織社會化的中介效果,對組織承諾產生顯著的正向影響。
根據研究結果,並參酌國內外相關實證研究,本研究提出相關建議與實務意涵,並冀望此一類型的研究對國內在國軍職場導師制的理論建構上有所助益,並將研究結果提供國軍在志願役人員養成及發展上之參考,以強化國軍組織在人力資源發展的效能。
