Title: 人際網絡、社會支持、工作適應與工作績效關係之研究

Abstract: 「工作」為個人生涯發展階段中重要且必經的歷程,也是個人社會化、學
習問題解決與壓力適應的過程;當個人投入職場後,一方面面臨了同事及主管間
的人際關係互動與組織內工作環境的適應,另一方面必須對所選擇的工作加以適
應,不單是工作本身的要求,甚至是工作加諸於個人的興趣與活動的限制。而在
多變的環境中也有會需要旁人給予協助與支持的情況產生,這些因素直接影響了
個人在組織內的工作表現。當見員工適應不良,造成個人的績效低落,不僅對個
人的生涯有所影響,甚或影響到組織整體運作狀況。
本研究針對國內電子資訊、傳統製造、金融保險、商業服務產業的企業員
工為對象,採取問卷調查法,並經由因素分析與集群分析、T 檢定、變異數分析、
結構方程模式等統計方法加以分析,探討企業組織中員工的人際網絡關係及其對
工作適應、工作績效所產生的影響,本研究結果顯示:(一)在人口變項中,性別、
年齡、教育程度、員工人數、公司產業、擔任職務在人際網絡、社會支持、工作
適應與工作績效上,呈現部份差異,其中以教育程度在各變項間呈現顯著差異最
為明顯;(二)社會支持、人際網絡與工作適應間呈顯著相關,其中人際網絡呈
現之效果較社會支持來得高;(三)工作適應與工作績效間呈顯著相關,並呈現高
度影響效果;(四)工作適應之中介效果存在,而人際網絡經由工作適應,對工
作績效之呈現之效果,較人際網絡經由工作適應對之工作績效之效果佳。
Work is the course about personal socialization, to solve the program and adapt to
the pressure. After we start to work, we must face the interpersonal relationships
between colleagues and your boss, and try to adapt oneself to new environment and
job. Sometimes, We still need others help and support, those factors influence one’s
working performance directly. When someone was unaccommodated, it always cause
one’s working performance to be low, not only influence the personal career’s life ,
but also influence all organization’s operational state.
This research is to be aimed at employees whom work at electronics industry,
traditional manufacture, service trade, financial and insurance corporation.
The researching by the statistics method with factor analysis, cluster analysis,
T-test, ANOVA , and Structural Equation Model, probing into influence of work
adjustment and job Performance by interpersonal networks of industry’s employees.
The result of this study were as follows:
(1) Result of appearing of the interpersonal networks、social support、work adjustment
and job Performance will be influenced by the sex, age, level of education,
employees’ number, field of industry, the function of job. The factor on the
greatest influence is level of education.
(2) Apparent correlation of result is appeared between social supports、interpersonal
networks and work adjustment. Among them, the performance of interpersonal
networks is greater than social support.
(3) Apparent correlation of result is appeared between work adjustment and job
Performance,
(4) Interpersonal networks and social support are to influence working performance
by way of work suits.
