Title: 代理代課教師生涯發展與生命意義感之探究
A Research of Substitute Teachers’ Career Development and Sense of Life Meaning

Abstract: 本研究採質性訪談方法,立意取樣六位具有代理代課經驗的教師為研究對象,研究目的為:(1)瞭解代理代課教師對其角色經驗的生命意義;(2)探討代理代課教師之生涯發展與生命意義感之關係;(3)探究代理代課教師的生命態度與自我調適成長。記錄其選擇教職職涯初衷,到後來因為社會環境變遷,造成無法順利取得正式教師職位的困境,而面臨心理調適與成長的職涯歷程,所產生生命意義感的影響。研究分析與歸納出下列研究結果:

一、周遭親友的鼓勵與支持及個人志向對代理代課教師生涯發展之抉擇有決定性影響。
二、代理代課教師長期處於尋求夢想和現實條件之間的掙扎,使她們處於挫折狀態無法展現創造性的生命意義價值。
三、代理代課教師處於替代性角色,需面對不平等對待的落差及被動式接受困難挑戰的工作。
四、代理代課教師工作對個人意義與價值是以追求成就感的肯定與回饋為平衡點。
五、有些代理代課教師生涯發展堅持繼續教職工作,有些則另闢戰場尋求轉換公職。

根據研究結果,提出以下建議:
一、對代理代課教師的建議:(1)加強新職涯的培訓能力,創造被需要的價值。(2)愛自己善待自己,才能看重自己的價值。(3)適當的安排與壓力的釋放。(4)覺察自己的生命意義價值,尋求最適合的職涯途徑。
二、對教育當局的建議:(1)重新制定代理代課考核制度。(2)制定多元化的教師甄試考試。
三、對後續研究的建議:擴大研究範圍兼採個案或質量並重的研究方法。
This study sampling six experienced substitute teachers for the study via qualitative interview methods. The main purpose of the study was as follows: first, to understand the life meaning of the role of substitute teachers experiences; second, to investigate the relationship between substitute teachers’ career development and sense of life meaning ; third, to explore the substitute teachers’ attitude toward life and self-adjustment growth.
It help comprehended their original intention of choosing teaching as career, but later for the vicissitude of social environment resulting in unable to obtain the official teaching posts, they were forced to experience the psychological adjustment and self-growth of career. That had affected the sense of substitute teachers’ life meaning. The study analyzed and summarized the following results:
First, the original intentions in the choice of substitute teachers were most influenced by encouragement and support of family and friends around, followed by personal ambition.
Second, the substitute teachers in long-term struggle between dream-searching and reality situation made them in a state of frustration could not show the creative value of the meaning of life.
Third, the role of substitute teachers in the alternative, the gap needs to face unequal treatment and passive acceptance of the difficulties challenging work.
Fourth, meaning and value of personal accomplishment for being a substitute teacher was to pursuit recognition and feedback as the balance.
Fifth, some substitute teachers would insist on continuing to teach, while others seek other civil service post.
Based on the results, recommendations were as follows:
First, the proposal for the substitute teachers:
(A) strengthen the training capacity of the new career
(B) had themselves well-treated then they could value their worth
(C) appropriate arrangements and the release of pressure
(D) aware of the value of their own meaning of life, to find the most suitable career pathway
Second, the proposal for education authorities:
(A) re-supply system, improve the lack of development of system
(B) develop a multi and wide range of teachers audition test
Third, the proposal for follow-up studies:
(A) expand the scope of the study by applying case study or research methods with quality and quantity both included.
